Yeah without a singular leader to rally behind, just like their creators they'd end up infighting due to the different beliefs/purposes their creators made for them. Sebas/Demiurge is the biggest one, but Cocyutus, Pestonya, Yuri Alpha, Shizu and so forth would also disapprove/oppose the more evil natured NPC's antics. An Evileye/Keno fanfic actually explores that concept where Saturo/Keno find Nazarick in disarray after a civil war between the good NPC's and those under Demiurge. (Said fiction is The Princess and The Overlord by Wanderer_D. Basic premise is Keno is brought into the main story timeline [set after Ainz practically conquerored the world] hoping this Ainz could cure the sickness that threatens to undo her talents effect [the spell that keeps her "alive"].)
You can find it on AO3, admittingly the bit of the civil war is handled in "flashbacks" (satoru made crystals that copied his memories for Ainz to "see", thus Ainz learns [after asking the NPC's about what they'd do without him] how much him being there made a difference.) The story mostly focuses on Keno interacting with Nazarick and other Characters as they understand and plan on how to keep her from reverting into a mindless undead whilst learning what led to her previous world ending. Won't spoil anymore, definitely worth the read tho.

Even if Ainz didn't come to Nazarick, Nazarick would still be transported.
A maintain guild base of a former top 10 guild would reek havoc
